The integration of data analytics into human resource management, commonly referred to as human resource analytics (HRA), has emerged as a critical capability for organisations seeking to optimise their talent acquisition processes. This study examined the impact of HRA on the talent acquisition process in Nigerian organisations and investigated the challenges that moderate this relationship. A predictive survey research design was employed, with data collected from 330 HR professionals across diverse sectors of the Nigerian economy using a structured online questionnaire. Data were analysed using partial least squares structural equation modelling (PLS-SEM) 5.0. The findings revealed a positive and significant relationship between HRA and talent acquisition outcomes (β = 0.565, p < 0.01). Furthermore, challenges in adopting HRA, including a lack of top management support and data governance issues, significantly moderated the relationship between HRA and talent acquisition (β = 0.104, p < 0.05). The study concludes that while HRA significantly enhances talent acquisition in Nigeria, its effectiveness is contingent upon addressing key implementation barriers. Organisations are advised to secure leadership buy-in, comply with data privacy regulations, and invest in HRA infrastructure and capacity building, while policymakers can accelerate HRA adoption through incentives, education, and industry-wide collaboration.
